However, older workers remain underrepresented in most forms of training and development, and company policies are hardly directed at improving older workers' employability through learning and development initiatives. Personal motivation and ability to learn reflect employees' accountability for investments in their own development. Organisations need to promote competence development of employees, by means of, for example, a supportive and stimulating learning climate, supervisor support, and good social relationship between employees and their supervisors. Two studies were recently carried out to identify which individual and organisational factors affect employability of an ageing workforce. The most important findings are presented here. We believe that this two-wave study among 90 Dutch employees is the first to examine: (1) the cross-lagged relationships between breach of psychological contract (which includes transactional and relational obligations) and intrinsic work motivation, and (2) the moderating role of the age-related variables future time perspective and regulatory focus. Regulatory focus concerns the orientation (either promotion-focused or prevention-focused) by which an individual pursues their goals. Based on psychological contract theory, we expected and found that relational contract breach predicts lower work motivation. Furthermore, based on lifespan developmental and regulatory focus theory, we assumed that this relationship would be stronger when workers experienced an open future time perspective and a promotion focus rather than a prevention focus. The results showed that future time perspective indeed had a strengthening, and prevention focus a reducing moderating effect in the relationship between psychological contract breach and work motivation. Some researchers argue that an unsupportive work-home culture in the medical workplace also plays a role. This study investigates whether having children (and the age of the youngest child) affects female doctors' career motivation and whether this relationship is mediated by views on motherhood and the supportiveness of the work-home culture. Cross-sectional data collected on 1070 Dutch female doctors in 2008 indicates that neither having children nor the age of the youngest child significantly affects the career motivation of female doctors. However, views on motherhood and a supportive work-home culture do affect female doctors' career motivation. Governmental and organizational policies aimed at maternal employment and improving the work-life balance are discussed in terms of their effectiveness in supporting highly educated working women.
