This chapter studies the use of heroes when organizations pursue strategic change, which the authors term hero-molding. The aim is to incorporate a postmodern approach towards the analysis of the representation of heroes within organizations. To explore the use of heroes, a framework of ways in which hero-molding could be established is developed and tested by the use of a longitudinal document analysis. Data showed that hero-molding is a practiced phenomena and is used to showcase continuity, despite of strategic change. Hero-molding could be achieved through the editing of the composition and/or the meaning of labels and by help of highlighting labels attached to the hero. This chapter contributes to the enrichment of the newly developed “uses of the past” approach by showing the malleability of the interpretation of prominent members of an organization in the wake of strategic change. This chapter adds to the literature on gender in academic organisations by showing which gender practices characterise the recruitment and selection of early career researchers where judgements are based on potential. Our findings are based on a critical comparative analysis of empirical material on recruitment and selection procedures and criteria collected in SSH and STEM departments in six European higher education institutions. We uncover gender practices in the recruitment and selection of early career researchers throughout the six countries by showing how gatekeepers discursively construct recruitment and selection criteria. We illustrate how two general gender practices of welcoming women and assessing potential for excellence are conflated with multiple specific gender practices in the evaluation of early career researchers. We argue that most of the gender practices add to the precariousness of female early career researchers. Finally, we identify three discrepancies in the various criteria and their application. Because of the staff shortages and possible knowledge loss (e.g., Calo 2008; Joe et al. 2013) that may accompany these demographic changes, there is a strong financial reason to retain and sustain ageing employees at work (Kooij et al. 2014; Truxillo and Fraccaroli 2013). In order to respond to today’s labour market needs, many governments have chosen to increase the official retirement age to 66 or even higher. In the Netherlands, for example, retirement age will be gradually raised to 66 years in 2019 and to 67 years in 2023. Other European Union countries have similar plans to steadily raise their retirement ages to 67 years in 2023 (France), 2027 (Spain), or 2031 (Germany). In the UK and Ireland, the retirement age will increase to 68 in 2028 (Ireland) and in 2046 (the UK). However, the reality of older workers’ current employment does not yet match these political ambitions. According to figures collected by the European Union Labour Force in the European Union Labour Force Survey (Eurostat 2014), the EU-28 (i.e., average of the 28 European Union countries) employment rate for persons aged 15–64 was 64.1 per cent in 2013. However, when looking more closely at the country level or when differentiating between age categories, the active labor participation of older European employees does not appear to be as high. The EU employment rate of older workers—calculated by dividing the number of persons in employment and aged 55–64 by the total population of the same age group—was 49.5 per cent in 2013 (OECD 2014), whereas the OECD average was 54.9 per cent in the same year. In the USA and Korea, for example, employment rates of workers of 55–64 years old were, respectively, 60.9 per cent and 64.3 per cent in 2013. The study extends the configurational approach to SHRM and argues that the construct of the workforce philosophy is the primary factor that determines the coherence of HRM systems. In other words, the workforce philosophy propagates the idea that employees both deserve to be co-owners and must be taken seriously as such. In addition, the chapter argues that the HRM system should reflect this workforce philosophy: the HRM system should contain HRM practices that mirror the rights that comprise the very construct of “ownership.” We present the possible core HRM practices of the “ownership high-performance work system (O-HPWS),” which, similar to employee ownership, produces favorable outcomes. The reason to write (and read!) this book is at least twofold. First, even though entrepreneurship is a very diverse, multifaceted and contested phenomenon, and regardless of the fact that entrepreneurship research has become increasingly more hospitable towards alternative theoretical influences and methodological procedures, it is fairly uncontroversial to say that the majority of entrepreneurship research is still functionalist in nature (Perren and Jennings. 2005). Research in this tradition is mainly interested in entrepreneurship as a purely market-based phenomenon: a ‘special’ trait or set of behaviours which drive venture creation and which precipitate economic growth. Hence, one reason why we deem this edited collection to be important relates to the observation that aside from a “few exceptions, the extensive literature on entrepreneurship positions it as a positive economic activity” (Calas, Smircich & Bourne 2009, p. 552). This focus on entrepreneurship as a ‘desirable’ economic activity, perceived unquestioningly as positive, obscures important questions about who can sensibly be considered an entrepreneur and who not (Jones & Spicer 2009); how entrepreneurship works ideologically to conceal the true state of reality (Armstrong 2001; Costa & Saraiva 2012) or to make people do things they would not otherwise do (Dey & Lehner 2016); or how entrepreneurship fuels inequality and perpetuates unequal relations of power (Curran & Blackburn 2001; Kenny and Scriver 2012). Second, although critical approaches may still inhabit a marginal position in the broader academic discourse on entrepreneurship, we assert that critical research has gained noticeable traction over the past decade. Also the moderating role of office hours in the model’s associations was studied. Based on the Job Demands-Resources Model (Bakker & Demerouti, 2007) and the professional isolation literature (e.g., Golden, Vega, & Dino, 2008), we developed and tested a set of hypotheses. Partly in line with expectations, we found a direct curvilinear relationship between telework intensity and individual productivity, characterized by a slight, non-significant positive association at the low telework intensity end, and a significant negative association for the high telework intensity end. Strikingly, we neither found support for a mediating role of intrinsic motivation, nor for a moderation effect of the number of office hours in the relationship between telework intensity and intrinsic motivation. However, the direct relationship between telework intensity and individual productivity appeared to be moderated by the number of office hours. It was concluded that consequences for productivity are contingent on telework intensity, and that the number of office hours has an important impact on the consequences of different telework intensities. The study’s outcomes can inform management and HR practitioners to understand how to implement and appropriately make use of telework. Originating in the social movement of second-wave feminism which inspired the critical questioning of women’s positions in society, women’s positions in work and in organizations soon became a key area of research reflecting the importance of employment for peoples’ lives. Fueled by theoretical developments in feminism and beyond, the field rapidly grew in many different directions examining the many manifestations of gender in management and organizations from a wide variety of academic disciplines and perspectives. The most popular areas of research include the low representation of women in management and positions of leadership, occupational sex segregation and wage inequalities, gendered career patterns and work–life balance. However, gender equality in organizations is not within reach yet and research expeditions will have to continue to get nearer to it. This chapter sets out to develop a few guidelines and roadmaps for those expeditions, combining some well-trodden paths and roads less well traveled. The field matured and expanded when researchers interested in the positions and experiences of women in organizations started organizing themselves in divisions and special interest groups of professional associations from the 1980s on. The organization of streams and conferences increased the visibility and the legitimacy of the research, and helped to attract new generations of scholars. Another impetus came from the launch of specialized academic journals to disseminate the results of their research, such as in 1985 Women in Management Review (now Gender in Management) and in 1994 Gender, Work and Organization. This chapter provides a conceptual framework for (micro-level) individual sustainable labour participation, in terms of its components: employability, vitality and workability. Next, an overview of important antecedents (at micro-level and meso-level) will be given, building on the theoretical notions of, especially, the Job Demands–Job Resources model. The analysis included the possible complementary role of High Performance Ownership systems. This paper investigated these relationships by analyzing employee survey data from a Dutch organization that has implemented employee share ownership. We used PLS, a variance-based structural equation model to test the hypotheses. The results showed a direct influence of employee ownership on organizational citizenship behavior, but the relationship was not mediated by psychological ownership. Unexpectedly, the results show that a High Performance Work System bundle without employee ownership generates psychological ownership, but this does not influence organizational citizenship behavior. This research could not confirm the comprehensive model in which employee ownership, HRM system, and psychological ownership are positively related to each other. We choose a deliberate set of HR practices on theoretical grounds, but future research could investigate other sets of HR practices that may produce the expected effects. This research showed that employee ownership has a positive influence on organizational citizenship behavior. Organizations are therefore advised to consider implementing employee ownership. The results also show that a set of HR practices positively influences psychological ownership. The results suggest that organizations should strive for a consistent message, which makes the employees feel that they are taken serious as and deserve to be owners. We analyzed the influence of a configuration of high performance ownership system on psychological ownership and organizational citizenship behavior that is not done before. These practices meet scholarly critique for their lack of transformation. They are often seen as targeting ‘the Other’ employees to get them at par with majority employees, leaving the current system intact. However, it can be questioned whether values, practices and routines indeed remain intact in the organizations that engage in diversity training, mentoring, and networks. The aim of this chapter is to come to a better assessment of the transformative potential of these popular diversity practices. The notion of transformative potential means the potential for diversity practices to diminish inequalities by changing organizational work practices, norms, routines and interactions. We use the so-called 3D model that provides a systematic way of assessing diversity practices. We find that training, mentoring and networking can denote so many different things that it is as incorrect to dismiss any single of these interventions, as it is to praise them in general. We conclude that a multi-dimensional power perspective challenging structural discrimination and addressing conflicting interests is key to any diversity practice that strives for transformative change. The role of both intrapersonal and external resources and demands on the bridge employment adjustment process are discussed. A model of adjustment to bridge employment is offered that incorporates the idea of contextual resources-demands fit, and suggests a process by which the application of intrapersonal resources is enhanced via an agentic self-efficacy cycle. Financial participation is a generic term for the participation of employees in profit and enterprise results including equity of their employing firm. In general, there are two forms of employee financial participation: profit-sharing and employee share ownership (including options). While profit sharing is considered as an incentive for employees with positive individual and organizational level outcomes, employee share ownership adds to that a share holding element where employees may consider themselves as co-owners of the firm, including the possibility of voice and control. In this chapter we review the current literature on the impact of financial participation and show that in most cases the literature shows positive effects on outcomes. However, the literature also shows that financial participation is not a HR instrument that produces the results mainly in a generic way, but that the best results can be achieved when embedded in a configuration of HR policies and practices, which we call ‘high performance ownership system’. We made use of Linear Regression and Structural Equation Modeling to test our hypothesis and explore our assumptions with regard to the research model. - Findings - We have found that transformational leadership is positively related to employee and supervisor ratings of employability. Furthermore, there is some indication that transformational leadership enhances employability in some situations, demonstrating differences between categories of workers with and without a managerial function. Moreover, it appeared that after controlling for personality, only the positive relationship between transformational leadership and supervisor ratings of employability, remained for the workers not having a managerial function. - Research Limitations/Implications - Our study design comprised a cross-sectional approach and therefore future longitudinal research is necessary to investigate causal relationships between transformational leadership, personality, and employability. - Practical Implications - In terms of individual career development practices, our outcomes should be translated into increased attention for aligning leadership style to meet the requirements of all types of employees across the life-span. - Social Implications - By providing more insight into the increased importance of transformational leadership for certain groups of workers, this contribution is intended to come up with opportunities for increasing the employability for different types of workers. - Originality/Value - This chapter draws attention to the fact that transformational leadership can be a useful tool for stimulating employability of workers. Worker characteristics such as personality, work role (e.g., managerial role) and other life-span factors always have to be taken into account for a customized approach, given the uniqueness of each and every employee. However, theories of how different types of business systems or market economies may influence HRM, and the impact of context on multinational corporations (MNCs) operating under these different conditions are still not fully tested. In this paper the influence of the extent of institutional embeddedness of different national contexts (based on varieties of capitalism theory) on the HRM activities of MNCs is explored through the use of extensive survey data from four countries: the UK, Germany, the Netherlands and Sweden. Evidence is found of differences in HRM practices between foreign- and domestic-owned MNCs, as well as between MNCs and domestic organizations. Although less than expected, the restricted amount of leeway within a coordinated economy also appears to have differential effects on the various HRM practices explored in these foreign and domestic organizations. Hoewel de term ‘bedrijfskundig’ bijna net zo vaag is als ‘strategisch’ (een ander voorvoegsel dat vaak gehanteerd wordt), prefereren we de eerste term omdat daarmee uitgedrukt wordt dat een betere afstemming op de bedrijfsprocessen momenteel een van de belangrijkste opgaven is, waarvoorHRM enhrd zich geplaatst zien. Eerst geven we aan waarom mensen belangrijker zijn geworden voor het succesvol functioneren van ondernemingen en instellingen in al hun facetten. Vervolgens schetsen we welke gevolgen dat heeft voor arbeidsrelaties en, meer specifiek, voor het psychologisch contract tussen de organisatie en de individuele medewerker. Daarna gaan we in op de vraag welke gevolgen dat zou moeten hebben voor de besturing van die arbeidsrelaties, zijndeHRM . Vervolgens worden de implicaties voorhrd geschetst. However, older workers remain underrepresented in most forms of training and development, and company policies are hardly directed at improving older workers' employability through learning and development initiatives. Personal motivation and ability to learn reflect employees' accountability for investments in their own development. Organisations need to promote competence development of employees, by means of, for example, a supportive and stimulating learning climate, supervisor support, and good social relationship between employees and their supervisors. Two studies were recently carried out to identify which individual and organisational factors affect employability of an ageing workforce. The most important findings are presented here.
